Proactive personality and work performance in China: The moderating effects of emotional exhaustion and perceived safety climate

Abstract

Grounded in the interactionist paradigm, this study shows that emotional exhaustion and perceived safety climate constitute important moderators of the relationship between proactive personality and work performance. More specifically, the study analyzes the relationship between proactive personality and its behavioural outcomes—organizational citizenship behaviour (OCB) and job performance—and investigates the interactive effects of emotional exhaustion and perceived safety climate. The study involves 485 Chinese airline employees including pilots, flight attendants, engineers, and service employees. Proactive personality positively predicted OCB and individual performance. Emotional exhaustion and perceived safety climate moderated the relationship between proactive personality and individual performance both independently and jointly. Implications of the findings for future research are discussed. (English) [ABSTRACT FROM AUTHOR] Cette étude démontre, en se basant sur le paradigme interactionniste, que l'épuisement professionnel et la perception du climat de sécurité au travail constituent des variables modératrices importantes de la relation entre la personnalité proactive et la performance au travail. Plus particulièrement, l'étude analyse la relation entre la personnalité proactive et ses effets sur le comportement—le comportement de citoyen organisationnel (OCB) et la performance au travail—en se penchant sur les effets modérateurs de l'épuisement professionnel et de la perception du climat de sécurité au travail. L'échantillon est compose de 485 employés de l'industrie aérienne en Chine, dont des pilotes, des agents de bord, des ingénieurs et des employés de service. Les résultats indiquent que la personnalité proactive a un effet positif sur le comportement de citoyen et sur la performance au travail. L'épuisement professionnel et la perception du climat de travail ont un effet modérateur indépendant et conjoint sur la relation entre la personnalité proactive et la performance au travail.
