Using qualification for the transformation of an organisation—a report on practice at IAV

Abstract

The report on practice in the magazine for applied organizational psychology “Group. Interaction. Organization. (GIO)” describes the qualification measures of the leading engineering partner IAV. The transformation of the employment market through digitalization, decarbonization, deglobalization and demographic changes required IAV to think about employment security. IAV identified roles that are affected by the transformation and roles where potential new job openings are created. 1500 employees are affected by the transformation of the industry and this paper describes a pilot project by IAV, designed to strategically address and execute up- and reskilling measures. This program does not follow a top-down process and is based on voluntary participation. The five-step transformation process is described thoroughly and reflected upon by leading transformation agents at IAV. The first step is a demand analysis, the second step is the communication in the company, the third step is the application and assessment procedure, the fourth is the qualification, based on a qualification matrix to create a tailored qualification plan for each individual and the fifth step is the actual change into the new role. Challenges during the development and execution of the program and potential solutions for them are discussed. This article should provide a framework for everyone affected by the transformation. The shared knowledge is thought to help structure qualification programs more effectively and identify where assistance and the removal of roadblocks would be most beneficial.
